We know the admin interface in eZ publish can have a steep learning curve, and we're working on the problem. For the 3.5 release we're going to focus mainly on GUI improvements. I personally think that ezSystem has a good product. I have been a web developer for over 3 years and have found ezPublish to be quite robust. That said, I think what this product needs is a quick "here's how to modify the templates" tutorial followed by a "here's how the whole thing works" tutorial. I think that as users of this product see it look the way they want they will then understand how it can be used for their purposes.
